Performance Management System
While sitting in an appraisal discussion at a client’s place to understand their performance management system, I felt that the expectations of the appraiser and the appraisee did not match from the job they were assessing. While the appraisee felt he did exactly what he was asked to do, the appraiser felt that the appraisee actually did nothing during the year.
When I dig deeper into this and many other similar issues, I realise that the Performance Management System of most organisations is not linked to the business objectives of the organisation. If at all they are linked, they are not communicated to the people. People in an organisation are unable to identify the brick they are putting in the wall of the organisation. Thus, while appraiser being a senior person looks at fulfilling the objectives of the organisation, the appraisee looks at carrying out the orders only.
Any performance management system when designed should first define the strategic objectives of the organisation, link it to the departmental or functional objectives and then to individual objectives. ...
... Once done, each person would be able to see the contribution he/ she is making to the overall achievement of the organisational objectives.
An assessment of individual objectives or KRAs or KPIs would then form a rational basis for assessing the performance of individuals. The success or failure of a performance management system in an organisation does not rest on the individuals working in an organisation but on the clarity it provides to the functionaries whereby each individual can see the contribution it makes to the organisation and takes pride in it.
